So from what I've been able to interpret from various interviews is that for various reasons, the seniors were either unwilling or unable to assume team leadership early in the season. The mantle logically fell on Foster's shoulders, but he didn't fully grasp the reality of the situation. I think he eventually figured it out when he noticed that the younger guys mimicked his practice intensity.
Moving forward, Marcus has to decide whether or not he's willing to do what it takes to be a leader. Some guys are, some aren't. If he's not, then he needs to go someplace where he's not expected to lead the team. If he does, he needs to be the first one in the gym and the last one to leave.
